Post-Investigation Restoration:
Rebuilding Trust After the Investigation Closes

Don't smooth it over. Sort it out.. The workplace investigation may be over, but the emotional fallout can linger, leaving teams fractured, trust broken, and productivity at a standstill. Our Post-Investigation Restoration service is designed to navigate this difficult aftermath and rebuild the foundations of a healthy, cooperative team.

TARGET AUDIENCE
We have helped repair relationships and restore trust following investigations in healthcare, government agencies, technology, fire services, and other sectors. It is often HR managers, directors, or workplace investigators who reach out to ProActive once a file has closed but the team hasn't recovered.

Why the fallout doesn't end when the investigation does

A workplace investigation can close a file, but the people inside that file still have to work together the next day, whether or not their working relationships have actually recovered. Trust may still be broken, expectations around how the respondent rejoins the team may be unclear, and in some cases new issues may have arisen. Left unaddressed, that gap is where psychological safety erodes, exactly the pattern we explore in what a workplace investigation cannot do.

Following a brief assessment, speaking directly with those at the centre of the investigation and not just the person who brought us in, we recommend and facilitate one or more  of our three approaches below, matched to what's actually still unresolved:

Guided Reintegration Support

We provide a structured process for employees rejoining a team after an absence, helping everyone navigate the return smoothly and professionally. This addresses the practical and behavioural side of reintegration, what's expected of everyone going forward, not a relitigation of what happened in the past.

Restorative Dialogues

We facilitate meetings that give everyone affected a voice in determining how to repair harm and agree on a path to move forward together constructively. This is the same relational work at the heart of our Restorative Conferencing service, used here specifically for the trust that didn't survive the investigation intact.

Transformative Mediation

Investigations sometimes surface a separate dispute along the way, often unrelated to the incident that triggered the process in the first place. We help clear that up. This isn't about relitigating the investigation's findings, it's addressing a new issue that came to light during it. Not sure if what remains is a disputed fact or a deeper trust issue? Our Conflict or Dispute diagnostic can help.

Key Benefits

  • leave individuals better equipped to deal with new incidents of behaviour

  • address the lack of psychological safety that can follow an investigation

  • help employers meet their obligation to provide a safe workplace, and to learn from past incidents

Frequently Asked Questions

How is this different from Restorative Conferencing?

Restorative Conferencing moves directly into the process itself. Post-Investigation Restoration starts differently: we begin with a short assessment of the individuals affected, speaking not just with the decision-maker who brought us in, but directly with those at the centre of the investigation, before recommending which of the three approaches (or combination) actually fits. Restorative Dialogues, one of those three approaches, is the same underlying process as Conferencing, but here it's arrived at only after that intake, not as the starting point.

Do we need all three approaches, or just one? Most cases need one or two, not all three. Our confidential assessment at the outset identifies the team's needs, and we recommend accordingly rather than running a fixed package.

How long does the process take? It depends on which approach, or combination of approaches, the assessment points to. Guided Reintegration Support, Restorative Dialogues, and Transformative Mediation each run on different timelines, and part of what the initial assessment does is give you a realistic estimate for your specific situation rather than a one-size-fits-all number.

Who needs to be involved? That also depends on the recommended approach. Reintegration Support centres on the respondent and complainant, Restorative Dialogues involve those directly affected by the breakdown in trust, and Transformative Mediation involves whoever the surfaced dispute is between. We confirm the specific group as part of the initial assessment, not before it.

If your team is still feeling the effects of a closed investigation, we're happy to talk through our approach and some of our proven solutions.

The case is closed. Now the rebuilding starts.
